How to Recruit and Retain Diverse Candidates

By Simma Lieberman If there is not enough diversity in your employee base or there is high turnover with certain groups of employees, your organization will not be able to leverage the power of diversity. Building diversity in a company through recruiting and retention is an important step to creating an inclusive workplace. Are your recruiting efforts doing the following? Here are some tips to help build diversity in your organization through recruitment: - Begin to recruit from middle and high schools. Attend career days and come prepared to discuss the benefits of working for your organization and your industry. - Identify stereotypes of people who work in your industry and develop strategies for changing perceptions i.e. Firefighting should only be a male occupation. - Use more inclusive language and visuals in rule books, orientation, and recruiting materials. - Create cross-cultural and cross gender mentoring programs and provide training for mentors. - Develop relationships with associations and organizations that are geared toward underrepresented groups. - Be aware of your own biases and stereotypes and their impact on the environment. - Create processes to make people who are different from you feel welcome and included in your organization. - Mentor people who are from different cultural or ethnic backgrounds or gender from you. It will help you become more comfortable with other people and will help your staff grow in their careers. - Incorporate ideas from other cultures to solve problems and be more innovative. - Use resources that are already in place and research what other organizations have done to be successful. - Provide cross-cultural communication training to help staff work better together and serve the client population more effectively. - Survey and interview staff across demographics to determine their needs in order to create a strategic plan for retention and increased recruitment under represented populations. - Examine your definition of leadership qualities to include ways in which people who have different thought processes and communication styles can lead. If you have been hierarchical in the past, start learning that people with consensus styles can also be effective leaders. - Conduct exit interviews and identify patterns and themes if they exist. - Be willing to change to accommodate and use new ideas and creativity. - Too many people who own or run restaurants do not know enough about conducting interviewing potential employees. Whether you define your restaurant as fast food, casual dining, or upscale, hiring the wrong person for the job can be expensive. Consider the costs of advertising for candidates, interviewing time, disrupted customer service, training, and severance pay. Select a position in your restaurant, and estimate how much each step of the hiring process costs in terms of time and money. You’ll see how important having an interviewing and hiring system is. Types of Anxiety Medications

Marketing to a Critical Mass

By Carla Alvarez In “Developing a Marketing Plan”, we covered the first steps to developing a marketing plan and tracking where your customers are coming from. The thing that I noticed when I did this for my own business was that the majority of new clients could be attributed to more than one source. For example, a current customer gave them my name (#2 in the trust diagram), the person then visited my website (#5), viewed my portfolio (#4), and then made the decision to contact me. This ties in to the rule of thumb that it takes seven contacts with a potential customer before they will make the decision to purchase. Now when I sold real estate, this usually was used by sales trainers in the context of, “Make seven cold calls and eventually they will list with you.” I don’t know about you, but for me cold calling just takes all the fun out of what I’m doing. Who wants to get business that way? Going back to the client trust diagram, that is the least effective way to get business. A more accurate way to describe it would be that it takes an average of seven exposures before someone makes a decision to purchase, with some types of exposures having more weight than others. When planning your marketing campaign, evaluate your forms of promotion by which functions they perform: Awareness Credibility Call to Action Awareness: Newspaper ads, flyers, directory listings, etc, are all forms of advertising that can create awareness of your product or service. Credibility: Referrals from current clients, endorsements, articles, and columns can build credibility, anything that gives a sense of who you are, what your business does, and that you are good at what you do. Call to Action: Give people a reason to call you. Obviously some forms of marketing will fall into more than one category. If a new customer is referred to you, that is creating awareness and establishing credibility. A newspaper ad will create awareness and can provide a call to action. However, unless the ad is large enough to include testimonials, it’s probably not going to be building credibility. One type of marketing is not going to be the end- all- to-be-all solution for your business. The key is to determine which types of marketing will be effective for your business, what types of functions they perform, and integrate them into a cohesive marketing message that will build to a critical mass. If a potential customer has one exposure to your business, you want it to lead to a second, third, and fourth, until they make that purchase decision. Look at each promotional piece that you put out and check to see if it ties in to another. In addition to your contact information, your business cards should have your web site address to give another avenue for someone to learn about your business. A newspaper ad should have a call to action as well as your contact information and web site address. One of the easiest ways to increase the number of exposures to each potential customer is by making sure that everything that has your business name on it also has your web site address. A web site can be used to establish credibility through information about your company, products or services, and testimonials. It can create awareness and provide a call to action. Cactus Grafting: Lophophora Williamsii to Trichocereus Candicans as a Rapid Propagation Technique

By Phillip Hambly It is desirable to use a host plant such as Trichocereus candicans for grafting purposes to accelerate growth patterns for cactus such as Lophophora williamsii. Trichocereus candicans is preferred as a host plant over San Pedro or others for the following reasons: 1. Candicans is a smaller plant with a smaller root system and more button grafts may be accomplished in a far smaller space. 2. Candicans plants do well in medium sized pots for many years and the entire collection can be lightweight and portable. 3. The respective diameters of the two plants are more closely matched for easier grafting. Once a single button of Lophophora williamsii is grafted to a limb of Trichocereus candicans, it will undergo phenomenal growth. New Lophophora williamsii heads will grow out of the side areoles of the primary grafted head. Once these side growing pups reach the size needed to match the limb diameter of a Trichocereus candicans, these may be cut off and grafted to a new limb. Since the growth energy of the host plant is blocked and terminated with a button head, the formation of a new limb from the base of the plant usually happens quickly. As soon as this new limb reaches sufficient height and diameter, one of the pups may be cut off and grafted onto the end of this limb. The goal is to constantly keep blocking any vertical growth of the Trichocereus candicans limbs. This accomplishes two things: 1. Faster forced growth of the button grafts and the formation of three or more side pups at the areole points are achieved. 2. Rapid formation of new limbs for new grafts using these pups is also created. The Trichocereus candicans attempts to bypass the energy blocking grafts by forming new limbs. After the formation of a new limb, three inches or more may be cut off the top of it. This limb is now ready to receive a graft. Once a graft has taken and button growth is evident, any Trichocereus candicans limb with a button previously grafted to it may be severed several inches or more below the button and set aside in a warm shady spot for two weeks so that the wound may have time to callous up. Then this same limb may be placed in a pot. The Trichocereus candicans will develop new roots and the whole process begins over again. From a single button head grafted onto a single Trichocereus candicans limb, the growth system will take off at an exponential rate. Starting with only a few buttons of Lophophora williamsii, within a few years these could turn into a hundred. GRAFTING TECHINQUES Cut a button off as straight and flat as possible with a brand new carton knife blade (available at hardware stores) and do the same to a Trichocereus candicans limb. Position the cut on each plant so that the diameters of the cuts are equal or that the button cut is slightly smaller in diameter. Put them together and weight the top of the button with a small piece of rock slate. If this is not enough weight to firmly press the button down, add another rock to the top of the slate. Experimentation and practice will eventually get it right. Let them stay like this for at least 7 days, after which the rocks may be removed. The graft may not actually take (where you can see signs of growth) for another 2 -3 weeks. Even poorly done grafts with only one half or less of the surfaces attached have been seen to work. These take longer to become established, but once the connection is made, they will take off as well as the others. Once a person gets the hang of it, it is very easy. A single graft can be done in under 5 minutes. Buttons grown in this manner can be expected to increase in diameter at the approximate rate of one inch per year, not to mention the multiple side pups which are also growing at the same phenomenal rate! All plants should be shaded. A white bed sheet stapled to a lightweight wood frame works well. This allows them to get plenty of light for growth without burning them. They love intense heat (80 to 100F). It is at this time that growth is most spectacular. The Psychology of Online Dating: The Psychologist’s Viewpoint

By Richard Atkins Psychologists interested in dating and attraction have learned a great deal by reading and examining the personal advertisements and ‘lonely hearts’ pages of local and national newspapers. Since we psychologists have benefited from the people who use these services it seems only right that some of the things we’ve found should be given back. In this series of articles I will outline some of the more practically useful findings that have come from this research and provide a summary of the results reported in academic psychology journals, written for those who probably have the greatest interest in this knowledge: the daters themselves. There is quite a bit of material to cover so I have organised it into a series of six articles: The Psychologist’s Viewpoint This article gives an idea of the scope of research using personal advertisements, the way personal profiles are used in research, and the kind of things psychologists can find out when they put their minds to it. He wants and she is This outlines research into the things that men say they are looking for in a partner. Alongside this we look at how women describe themselves. Combining these we can assess how accurately women understand what men want and use the right kind of language to attract a man’s interest. Do these match up? Have men got it right or are they missing the point completely? This one might help the boys rethink the content of their ‘own words’ parts of their dating profiles. Like for Like or Opposites Attract? This article summarises the results in the previous two and uses these to outline the current psychological theories of attraction. It explains how ‘like attracts like’ and ‘opposites attract’ can both be true and how this can help you when you are first making contact with someone after reading their profile. Blitzers, Boasters and Being Choosy This article looks at research into general approaches to dating including the results found by researchers who experimentally placed different versions of personal advertisements and then sat back to see how many and what kind of responses they got. Summary and Practical Uses The final article of this series summarises all that has gone before and places this new knowledge firmly in the context of online dating, describing how these results can be constructively used to make fewer mistakes and to improve your chances of attracting responses to your profile and getting a positive response to your first approach to someone. Before getting into the results of the research we need to take a brief tour around the ways in which research psychologists use personal advertisements and the kinds of things they can find, so we have some idea of the sort of things that psychologists can and cannot say about personal advertisements and internet dating profiles. Content Analysis Personal advertisements have been a rich source of information for social scientists investigating dating behaviours. To give an idea of the scale of this enterprise, my own research in this area is based on the analysis of nearly five thousand advertisements collected from UK local newspapers. Apart from this I have copies of more than sixty research reports published by colleagues in Brazil, Canada, Hungary, Japan, Poland, UK and USA. This adds up to about thirty thousand individual profiles that have been analysed by psychologists, sociologists and other professional researchers. Most of this research has used printed personal ads extracted from newspapers and magazines as these are more useful to us (as explained below) but the information and insights gained can be applied to any situation where first impressions come from written descriptions, so these results are directly relevant and useful to people using internet dating sites. Creating a profile for an internet dating site usually involves describing yourself on a whole host of listed options such as eye colour (blue, green etc.), smoking habit, attractiveness, salary etc. This information is usually entered into the site using a form. Within this form each person makes their own choices from the options available but because it is a form, everyone has to mention the same kinds of things. In a sense, the dating site has already decided what the important features are and you simply tick the correct boxes when describing yourself and describing the sort of person you want to meet. With printed personal advertisements there is no detailed form to fill in and you can write whatever you want. The only restriction is on the number of words with an escalating charge per word up to a maximum limit. As a result these advertisements are quite short, averaging about 22 words. This is typically enough space to mention about nine things, whether these are your own attributes (age, hair and eye colour, looks) or things you are looking for in a partner (sense of humour, marital status, age range, personality, height). Given these restrictions we can reasonably expect that people mention the most important things as they see it, so the content of these advertisements tell us what characteristics the writers think are important to the other sex, and what key things they are looking for themselves. For example, a personal advertisement that says “Stunning, curvy and adventurous 22 year old blonde female is looking for a financially secure older man, ideally with own hair and teeth, who will spoil her rotten.” gives a pretty clear indication of what matters to this person and what she is offering in return. Researchers have taken thousands of personal advertisements and analysed them to look for general patterns. From this, they have identified some very clear differences between the kinds of things that are important to men and women when looking for a partner. They have also looked at how well the self descriptions of each sex matches the features that the other sex says they want, giving an indication of how much each sex understands about what the other sex is looking for. Results from this kind of research are discussed in the articles He wants and she is, and She wants and he is. Apart from the specific attributes and features mentioned, there are also more general differences in how people write these descriptions. For example women tend to give more detailed information about the sort of person they are looking for than men, while men are more focussed on describing themselves. Looking at a profile from this perspective tells us quite a lot about the approach people take to dating, including whether they are looking for a few high quality matches or just want as many dates as they can possibly get. This research is summarised in the article Blitzers, Boasters and Being Choosy. Knowing how people describe themselves and the sort of thing they are looking for also allows us to look at broader questions such as whether people are looking for others who are similar to themselves or would prefer a partner who is different but, in some sense, complementary. This is discussed in the article Like for Like or Opposites Attract where we find that both are true once we understand a more basic and useful theory of attraction. Experimental Research Apart from examining the advertisements that real people have written in the hope of finding a partner, psychologists have occasionally become active researchers and have placed experimental personal advertisements to see how many and what type of response they get. For example, if two almost identical advertisements are placed and one receives twice as many responses as the other, this tells us that the difference between these ads (which may be as small as one word) has a big effect on the chances of attracting a date. Some psychologists have also used this type of research to investigate the sort of things that men and women write when responding to an advertisement. This has given researchers another way to classify the different approaches to dating and to identify groups such as the ‘blitzers’ who send responses to everyone in the hope that some of them will score a hit. Results from this experimental research are presented in the article Blitzers, Boasters and Being Choosy. This article has outlined the organisation and content of this series, has introduced the ways in which psychologists approach dating research, and has indicated the sort of things they may be able to see from their viewpoint as researchers. In the next article we move on to looking at some actual findings. Reiki Lessons

By Eric Hartwell Reiki is an art that has to be learnt from an experienced Master. Reiki has come a long way from its traditional Japanese roots and with time and travels to foreign shores has changed and merged with other spiritual practices and therapies to become more versatile and contemporary. The original tradition was started by Dr. Usui Mikao and thus sometimes you may also hear Reiki called as Usui Reiki Ryoho, Reiki Ryoho or even Reiho in short. Traditionally Reiki has three degrees or levels but you can find some schools who teach more than 3 even going up to seven or more. Below is a short description of the four different levels of Reiki and the lessons contained in each of these levels. First Degree Reiki (Level 1): The beginning level of Reiki generally deals with the healing of the self.
